摘要
X证书教师培训质量关系到1+X证书制度的长效发展。调查全国304名参加X证书教师培训的中高职教师并访谈两个代表性培训评价组织,探索动机、态度和环境对X证书教师培训质量的影响机制。研究发现,当前社会培训评价组织主要分为教育服务企业和生产型企业两类,培训内容侧重技能训练;个人和组织因素都会显著影响教师的感知培训质量;教师培训动机能预测感知培训质量或者通过培训态度影响感知培训质量,培训环境则通过控制性的培训动机间接影响培训质量。建议提高X证书的含金量以提升教师认同感,完善培训设计并兼顾评价与发展的培训目标,基于实证发现实行科学的教师激励措施。
The quality of teacher training about the X-certificate is a critical determinant for the long-term development of the 1+X certificate system.This study investigates the underlying mechanisms that influence the quality of teacher training about the Xcertificate,including motivation,attitude,and the training environment.We conducted a survey among 304 teachers from secondary and higher vocational schools that had participated in X-certificate teacher training.Additionally,we interviewed two representative training evaluation organizations to gather further insights.Our findings reveal that the providers of X-certificate teacher training predominantly consist of education service companies and productive companies.The training content primarily focuses on skill development.Both individual and organizational factors significantly impact teachers perceived quality of training.Specifically,teachers motivation for training serves as a predictor of perceived training quality and can influence it through training attitude.Furthermore,the training environment indirectly affects training quality by controlled motivation.We propose several recommendations to enhance the quality of teacher training about the X-certificate,including enhancing its value to increase teachers'identification,improving training design and balance evaluation and development,introducing scientific incentives based on empirical findings.
