摘要
本研究结合工作保存视角和社会认知理论,探讨员工工作不安全感对亲组织不道德行为的影响,以及底线心智和同事工作重塑分别发挥的中介作用和调节作用。通过三个时点对464名员工的调查分析发现:工作不安全感正向影响底线心智,并进一步正向影响亲组织不道德行为;同事工作重塑有助于缓解工作不安全感对底线心智的影响,以及工作不安全感通过底线心智对亲组织不道德行为的间接影响。本研究从工作保存的角度揭示工作不安全感与亲组织不道德行为的关系,丰富了对于工作不安全感影响机制与结果的理论见解,同时也为组织提供了有关如何有效干预和抑制亲组织不道德行为的实践建议。
Integrating job preservation perspective and social cognitive theory,this study explores the effect of job insecurity on unethical pro-organizational behavior,as well as the mediating role of bottom-line mentality and the moderating role of coworker job crafting.Through the data analysis of 464 questionnaires collected at three time points,it is found that job insecurity increases the bottom-line mentality,which in turn promotes unethical proorganizational behavior.In addition,coworker job crafing not only negatively moderates the effect of job insecurity on bottom-line mentality,but also negatively moderates the indirect effect of job insecurity on unethical proorganizational behavior through the bottom-line mentality.This study reveals the relationship between job insecurity and pro-organizational unethical behavior from the job preservation perspective,which not only helps to enrich the theoretical understanding of the mechanism and outcome of job insecurity,but also provides practical suggestions for organizations on how to effectively intervene and prevent unethical pro-organizational behavior.
