“双线”晋升政策感知对高校组织员专业发展的影响——基于对Z省17所高校的调查

The Impact of the“Double-line”Promotion Policy on the Professional Development of University Organization Staff:on the Basis of a Survey of 17 Universities in Z Province

摘要 为探究高校组织员“双线”晋升政策感知对其专业发展影响的内在逻辑和路径,揭示职业认同、工作满意度在其中的中介作用以及组织员专职化的调节作用机制,对Z省17所高校的441名组织员实施调查。结果显示:“双线”晋升政策感知正向影响高校组织员的专业发展;职业认同和工作满意度分别在“双线”晋升政策感知与组织员的专业发展之间起部分中介作用,并在二者间共同发挥链式中介作用;专职化对链式中介模型下的6条直接路径起调节作用,且专职化达到一定程度后对3条间接路径调节作用显著。积极落实“双线”晋升政策、强化职业认同、提高工作满意度、注重专职化建设,是提升高校组织员专业发展的有效路径。 A survey was conducted on 441 organization staff from 17 universities in Z Province in order to explore the internal logic and path of the impact of the“double-line”promotion policy on the professional development of university organization staff,as well as the mediating role of career identity and job satisfaction and the moderating mechanism of organization staff’s specialization.The results show that the“double-line”promotion policy has a positive impact on the professional development of university organization staff.Career identity and job satisfaction play a partial mediating role between the“double-line”promotion policy and the professional development of organization staff and jointly play a chain mediating role between the two.Specialization has a moderating effect on the six direct pathways under the chain-mediated model,and after reaching a certain degree of specialization,it has a significant moderating effect on the three indirect pathways.Actively implementing the“double-line”promotion policy,strengthening career identity,improving job satisfaction,and emphasizing full-time construction are effective paths to enhance the professional development of university organization staff.
