科创企业创新悖论的主动应对机制——基于管理者角色身份建构的探索性案例研究 被引量:3

Active Response Mechanism to the Innovation Paradox of Science and Technology Innovation Enterprise:An Exploratory Case Study Based on Managerial Role Identity Construction

摘要 依据国家设立科创板的目标与定位,科创企业既要在前沿技术上取得突破,又必须实现成熟技术的快速优化和迭代。在此背景下,管理者如何协同两者之间的悖论关系是亟待突破的现实瓶颈。本文基于角色身份理论,采用嵌入式案例研究方法,对科创板上市企业HB公司3个核心创新团队进行对比分析。通过探索管理者创新角色身份建构过程,破解其推动创新悖论协同增效的作用机理。研究发现:(1)管理者在创新悖论触发下主动进行角色探索,表现出角色同化、角色分离、角色整合、角色脱离4种形态,由此产生不同的创新角色职能。当管理者进行角色同化时,将践行规范维护者职能;当管理者同时进行角色分离和角色整合时,将主动协同多重角色身份及其要求,践行矛盾平衡者职能;当管理者进行角色脱离时,将表现出随俗浮沉,放弃践行创新角色职能。(2)管理者角色职能通过团队认知、资源过程影响创新目标的实现。当管理者实施规范维护者职能时,团队成员认知固化,通过团队资源消化实现成熟技术优化的目标;当管理者实施矛盾平衡者职能时,引导团队成员进行认知匹配、认知扩展,通过团队资源积累、资源增益实现前沿技术突破和成熟技术优化协同增效的目标;当管理者表现为随俗浮沉时,团队成员将出现认知失调,通过团队资源损耗制约创新目标推进。本研究不仅从角色身份视角丰富了创新悖论管理的理论内涵,同时对科创企业创新管理人才培育、团队建设具有指导意义。 Based on the goals and positioning of establishing the Science and Technology Innovation Board(referred to as the"STAR Market"),Science and Technology Innovation Enterprises not only need to achieve breakthroughs in cutting-edge technologies but also must rapidly optimize and iterate mature technologies.The challenge in reality lies in how managers can coordinate the paradoxical relationship be-tween the two.This paper,based on role identity theory,takes HB Company,a listed company on the STAR Market,as the research object to explore the process of constructing managers'innovative role identities and decipher the mechanism through which they promote the synergy and effectiveness in coping with the innovation paradox.The study reveals the following findings:(1)Under the trigger of the innovation para-dox,managers'roles exploration encompasses various forms,including role assimilation,role dfferentiation,role integration,and role detach-ment,resulting in different functions related to innovation.When managers demonstrate role assimilation,they fulfll the function of norm main-tainers.When managers exhibit role dfferentiation and role integration,they actively coordinating multiple role identities and demands,they fulfill the function of contradiction balancers.When managers exhibit role detachment,they manifest as followers of prevailing trends and are unable to fulfill innovation-related roles.(2)Managers'role functions influence the achievement of innovation goals through teams'cognition and resource processes.When managers fulfll the function of norm maintainers,team members'cognition becomes rigid,team resources are utilized,and the goal of optimizing mature technologies is achieved.When managers assume the function of contradiction balancers,they guide team members to engage in cognitive matching and expansion,enabling the team to accumulate resources and enter a virtuous cycle,thereby achieving the goals of breakthroughs in cutting-edge technologies and synergistic optimization of mature technologies.When managers exhibit the characteristics of followers of prevailing trends,team members experience cognitive dissonance,depleting existing team resources and hin-dering progress towards innovation goals.This study not only enriches the theoretical understanding of innovation paradox management from the perspective of role identity but also provides practical guidance for cultivating innovative management talents and team management in Sci-ence and Technology Innovation Enterprises.
