教师学习力类型及其对工作绩效的影响

摘要 教师学习力是促进教师专业发展的核心内驱力,影响着教师专业发展的高度。以2744名中小学教师为研究对象,通过潜在剖面分析方法探究教师学习力的异质性,并比较不同学习力类别特征的教师在工作绩效上的差异。结果表明,中小学教师学习力发展总体处于中等水平;根据学习力特征,可将教师划分为消极懈怠型、乐学弱能型、均衡发展型和卓越精进型4种类型;不同类型教师的学习力不仅在教龄、职称、学段和学校区域等人口学变量上存在显著差异,对工作绩效也有显著影响。建议重视教师学习过程表现,主动识别学习力薄弱型教师;实施差别化措施,助推教师学习力的全面均衡发展;构建多元化的学习促进机制,保障教师学习力的持续性发展。 Teachers'learning power is the core driving force to promote teachers'professional development and influences the height of teachers'professional development.With 2744 primary and secondary school teachers as the research subjects,this study explored the heterogeneity of teachers'learning power by using latent profile analysis and compared the differences in the job performance of teachers with different learning power classes.The results show that the learning power of primary and secondary school teachers in China is at a medium level;the teachers can be divided into four latent classes by the level of their learning power,namely negative and slacking type,willing but inability type,balanced development type and sophisticated qutstanding type;the learning power of different types of teachers not only has a significant difference in the demographic variables of the age of the teachers,their titles,the school section,and the school location,but also has a significant impact on their job performance.Accordingly,this study give the following suggestions:teachers'performance in the learning process should be focused on to identify negative and slacking type teachers,differentiated measures should be implemented to promote the overall balanced development of teachers'learning power,and diversified learning promotion mechanisms should be constructed to ensure the continuous development of teachers'learning power.
