摘要
目的了解医务人员薪酬满意度及其对工作绩效的影响情况,为优化医院薪酬激励策略提供参考。方法自制满意度和工作绩效调查问卷对2187名医务人员进行在线调查,运用相关和回归分析方法探索薪酬满意度对工作绩效的影响关系。结果总体薪酬满意度为(3.63±1.12)分,总体工作绩效为(4.39±0.60)分;问卷信度α系数范围为0.880~0.989,薪酬满意度与工作绩效的正相关系数为0.549;女性、有职务的、职称级别越低的、非内科的医务人员薪酬满意度相对越高。结论重点改善薪酬水平和薪酬结构/管理,形成多样化的绩效薪酬分配机制,以提升医务人员的工作绩效。
Objective:To understand the salary satisfaction of medical staff and its influence on job performance,and provide reference for optimizing hospital salary incentive strategies.Method:A self-made satisfaction and job performance survey questionnaire was conducted online on 2,187 medical staff.Correlation and regression analysis methods were used to explore the relationship between salary satisfaction and job performance.Result:The overall salary satisfaction was(3.63±1.12)points,and the overall work performance was(4.39±0.60)points.Theαcoefficient of questionnaire reliability ranged from 0.880 to 0.989,and the positive correlation coefficient between salary satisfaction and job performance was 0.549.The salary satisfaction of female medical staff,those with positions,those with lower professional titles,and the non-internal medicine medical staff is relatively higher.Conclusion:The focus should be on improving the pay level and the pay structure/management and forming a diversified performance-based pay distribution mechanism to enhance the work performance of medical staff.
