反馈寻求行为、资质过剩感在ICU护士前摄型人格与工作形塑间的中介效应

摘要 目的 分析反馈寻求行为、资质过剩感在ICU护士前摄型人格与工作形塑之间的中介效应。方法 2021年1月至8月便利选取温州市6所医院ICU护士作为调查对象,采用一般资料问卷、前摄型人格量表、工作形塑量表、反馈寻求行为问卷和资质过剩感知量表对其进行调查。结果 ICU护士前摄型人格得分为(22.29±4.29)分,工作形塑得分为(40.92±7.02)分,反馈寻求行为得分为(23.33±4.33)分,资质过剩感得分为(31.38±7.19)分。由结构方程模型标准化路径分析可得,ICU护士前摄型人格对工作形塑影响的总路径系数为0.579,直接路径系数为0.344,反馈寻求行为和资质过剩感在前摄型人格与工作形塑之间链式中介效应为0.060。结论 ICU护士工作形塑水平受前摄性人格的影响,且反馈寻求行为、资质过剩感在其间发挥链式中介效应,ICU护理管理者应积极响应ICU护士反馈寻求行为,降低其资质过剩感,促进其发挥前摄型人格,提升其工作形塑水平。 Objective To analyze the mediating effect of feedback seeking behavior and perceived over-qualification between proactive personality and job grafting of nurses in intensive care unit(ICU).Methods ICU nurses from 6 hospitals were selected as the survey objects by convenient sampling method.The general information questionnaire,Proactive Personality Scale(PPS),Job Grafting Scale(JPS),Feedback Seeking Behavior Questionnaire(FSBQ)and Scale of Perceived Over-qualification(SPOQ)were selected to investigate them from January to August 2021.Results The score of proactive personality was(22.29±4.29),score of job grafting was(40.92±7.02),the score of feedback seeking behavior was(23.33±4.33),and the score of perceived over-qualification was(31.38±7.19)in ICU nurses.According to the standardized path analysis of structural equation model,the total path coefficient of proactive personality to work shaping of ICU nurses was 0.579,the direct path coefficient was 0.344.The chain intermediary effect of feedback seeking behavior and perceived over-qualification between proactive personality and job grafting was 0.060.Conclusion The job grafting of ICU nurses is influenced by proactive personality,and feedback seeking behavior and perceived over-qualification play a chain mediating effect between them.ICU nursing managers should actively respond to their feedback seeking behavior,reduce their sense of perceived over-qualification,promote their proactive personality for improving their job shaping level.
