摘要
规范工作场所文明行为,将有助于提升组织效率和员工福祉。基于人际交互理论和社会学习理论,考察领导和员工的权力距离对工作场所文明行为的影响。采用领导-员工匹配的团队数据,分析结果表明,领导权力距离降低领导文明行为,领导文明行为又进一步正向影响员工文明行为。这两个阶段的影响受到员工权力距离的调节:员工权力距离会减弱领导权力距离与领导文明行为之间的关系,对于低权力距离的员工,这一关系更强;员工权力距离会增强领导文明行为与员工文明行为之间的关系,即对于高权力距离的员工,这一关系更强。因此,组织管理者应当在领导选拔时注重对权力距离文化价值观的考量,并通过强化员工培训、建立零容忍政策,培育文明的组织氛围。
Workplace civility interventions contribute to organization effectiveness and employee well-being.Drawing from interpersonal interaction theory and social learning theory,this study examined the influence of power distance on instigated and learned workplace civility.Based on nested multi-source data,results show that leader power distance decreases leader instigated civility,which in turn increases employee learned civility.These relationships are moderated by employee power distance.Specifically,the association between leader power distance and leader instigated civility is stronger for employee with low power distance,while the association between leader civility and employee learned civility is stronger for employee with high power distance.In order to effectively implement workplace civility interventions,managers should pay attention to power distance cultural value in leader selection,and foster civilized organizational norm through workplace civility training and zero tolerance policy for uncivil behaviors.
