摘要
基层领导风格是影响基层干部创新行为的重要因素,然而既有文献并未清楚阐明领导风格对基层干部创新行为的作用机制与边界条件。文章基于东部某县级区域的经验证据,采用混合研究方法考察了关系导向型领导风格对基层干部创新行为的影响及其内在机制。研究发现:关系导向型领导风格有助于促进基层干部的创新行为。进一步研究揭示,关系导向型领导风格通过培育创新氛围对基层干部创新行为产生影响。另外,随着居民信任程度逐渐增强,关系导向型领导风格对基层干部创新行为的促进作用逐渐削弱。文章有助于理清关系导向型领导风格与基层干部创新行为之间的作用机理,为进一步加强基层干部队伍建设、提升基层治理创新效能提供经验证据和政策启示。
The leadership style at the grassroots level is a critical determinant of the innovative behaviors among grassroots officials.However,the mechanisms and conditional factors that delineate the impact of such leadership styles on innovation have not been thoroughly explored in existing research.Utilizing a mixed-methods framework,this study investigates the effects of a relationship-oriented leadership style on the innovative behaviors of grassroots officials within an eastern county region in China,as well as the underlying mechanisms at play.The findings indicate that a relationship-oriented leadership style is conducive to fostering innovation among grassroots officials.It is further revealed that this leadership style promotes innovative behavior by nurturing an environment conducive to innovation.Moreover,the study observes that as residents'trust increases,the influence of a relationship-oriented leadership style on the innovation behavior of grassroots cadres gradually diminishes.These insights elucidate the dynamics between relationship-oriented leadership and innovation at the grassroots level,offering empirical support and policy suggestions for enhancing the capacity of grassroots officials and the effectiveness of governance innovation at the local level.
