组织支持影响高校青年教师职业成长的效应、机理与对策

摘要 基于工作要求-资源理论,通过深度访谈和问卷调查,实证研究了组织支持对高校青年教师职业成长的影响效应和机理。结果表明,组织支持正向影响高校青年教师的职业成长,其中价值认同和利益关心对青年教师职业成长具有显著影响;心理资本在组织支持对高校青年教师职业成长的影响中起中介作用;对高校女性青年教师而言,组织支持通过心理资本对职业成长的正向效应更强。在实证分析基础上,提出了以精准的组织支持驱动高校青年教师职业成长的对策,对高校青年人才队伍建设具有重要意义。 Drawing on the job demands-resources theory,this study examines the effect and underlying mechanisms of organizational support on the professional development of junior faculty in higher education institutions.Employing a blend of in-depth interviews and survey methods,the findings reveal a positive correlation between organizational support and the career growth of young academics,with significant impacts stemming from value identification and interest concerns.The research delineates the mediating role of psychological capital in the relationship between organizational support and the career advancement of junior faculty.Notably,this effect is intensified for female academics,where organizational support propels career growth more robustly through psychological capital.Based on empirical insights,the study advocates for targeted organizational support initiatives to catalyze the professional ascent of junior university faculty,marking a critical contribution to the development of vibrant academic talent pools in higher education.
