新生代员工工作拖延行为对知识共享意愿的影响机制 被引量:1

摘要 目的:基于自我分类理论与公平启发理论引入内部人身份感知和组织公平氛围,探讨新生代员工工作拖延行为影响知识共享意愿的作用机制。方法:采用工作拖延行为量表、内部人身份感知量表、知识共享意愿量表和组织公平量表对424名新生代员工进行问卷调查,运用SPSS 26.0和Mplus 8.3软件验证有调节的中介模型。结果:1新生代员工工作拖延行为与知识共享意愿呈负相关关系(β=-0.576,P<0.001);2内部人身份感知在新生代员工工作拖延行为与知识共享意愿关系中起部分中介作用,中介效应值为-0.088;3组织公平氛围在工作拖延行为与内部人身份感知之间发挥调节作用(β=0.112,P<0.05),且能调节工作拖延行为通过内部人身份感知对知识共享意愿的间接效应。结论:工作拖延行为经由内部人身份感知这一关键路径影响新生代员工知识共享意愿,而组织公平氛围能够适度缓和工作拖延行为对内部人身份感知和知识共享意愿的消极影响。 Objective:Based on the theory of self-classification and the theory of equity heuristics,this paper introduces the perception of insider identity and the atmosphere of organizational equity,and explores the mechanism of the new generation employees'work procrastination behavior affecting their willingness to share knowledge.Methods:A total of 424 new generation employees were investigated by using the work procrastination Behavior scale,insider identity perception scale,knowledge sharing willingness scale and organizational justice scale.SPSS26.0 and Mplus8.3 software were used to verify the moderated mediation model.Results:1There was a negative correlation between job procrastination behavior and knowledge sharing intention of new generation employees(β=-0.576,P<0.001);2Insider identity perception played a partial mediating role in the relationship between job procrastination behavior and knowledge sharing intention of new generation employees,and the mediating effect value was-0.088;3Organizational justice climate negatively moderated the relationship between work procrastination behavior and insider identity perception(β=0.112,P<0.05),and moderated the indirect effect of job procrastination behavior on knowledge sharing intention through insider identity perception.Conclusion:Job procrastination affects the new generation of employees'knowledge sharing intention through the key path of insider's identity perception,and organizational fair atmosphere can moderate the negative impact of job procrastination behavior on insider's identity perception and knowledge sharing intention.
