摘要
以勒温经典场动力理论为基础,采用程序化扎根理论,对我国民办高校中年教师进行访谈并进行编码分析。研究发现,在个体场和环境场的不同场动力作用下,民办高校中年教师面临着“环境场”职业认同危机和专业发展停滞等问题,最终分为坚守型、显性逃离者和隐性逃离者三类。重视中年教师的持续培训,建构多元的评价标准,调动教师“个体场”的内生作用,可以提升民办高校中年教师的幸福感,有效缓解教师流失问题。
Based on Lewin’s classic field dynamics theory and using programmatic grounded theory,this study conducted interviews with middle-aged teachers in private universities and carried out coding analysis.The study found that under different field dynamics of individual field and environmental field,middle-aged teachers in private universities face the problems of professional identity crisis and professional development stagnation,and are ultimately divided into three categories:those who choose to stay,those who explicitly choose to leave,and those who implicitly choose to leave.Paying attention to the continuous training of middle-aged teachers,constructing diverse evaluation standards,and mobilizing the endogenous effects of the teacher’s“individual field”can enhance the happiness of middle-aged teachers in private universities and effectively alleviate teacher turnover problems.
