摘要
基于需要-供给匹配视角,采用3个时点的领导-员工配对数据,通过多项式回归与响应面分析,探讨组织提供的工作自主与员工需要的工作自主之间匹配程度(工作自主需要-供给匹配)如何通过积极情感影响员工创造力,以及情绪稳定性在上述过程中的调节作用。研究结果表明:工作自主需要-供给越匹配,积极情感越高;在匹配情况下,与“低需要-低供给”匹配相比,积极情感在工作自主的“高需要-高供给”匹配时更高;在不匹配情况下,与“低需要-高供给”相比,积极情感在“高需要-低供给”时更低。此外,工作自主需要-供给匹配通过积极情感进而影响创造力,情绪稳定性在其中起到调节作用。
Based on the need-supply fit perspective,this study tested the relationship between job autonomy need-supply fit and employee creativity via positive affect and the moderating role of emotional stability in the above relationship.By analyzing 243 dyads of employees and leaders,the results of polynomial regression combining with response surface analysis show that:job autonomy need-supply fit has a positive relationship with employees’positive affect.In the case of need-supply fit,positive affect is higher when the need and supply are aligned at a high level than when they are aligned at a low level.In the case of misfit,positive affect is lower when the level of autonomy need is higher than that of autonomy supply as compared to when the level of autonomy supply is higher than that of autonomy need.Positive affect mediates the relationship between job autonomy need-supply fit and creativity.Furthermore,employees’emotional stability negatively moderates the relationship between job autonomy need-supply fit and positive affect as well as the indirect relationship between job autonomy need-supply fit and creativity via positive affect.
