摘要
目的:利用结构方程模型检验发展型人力资源管理实践(Developmental Human Resource Management practices,D-HRMPs)对公立医院人才创新绩效的影响机制。方法:通过问卷调查,收集北京市公立医院人才基本情况和D-HRMPs量表、创新绩效量表、包容型领导风格量表、团队创新氛围量表数据。采用描述性统计和结构方程模型进行分析。结果:DHRMPs对公立医院人才的创新绩效具有直接效应;包容型领导风格能够积极影响D-HRMPs的实施和团队创新氛围的形成;同时,团队创新氛围发挥中介效应,即D-HRMPs能够积极促进团队创新氛围的形成,进而进一步间接影响公立医院人才的创新绩效。结论:公立医院可进一步探索实施D-HRMPs,并注意打造包容型领导风格,以深化人事制度改革,推动公立医院高质量发展。
Objective:To examine the impact of Developmental Human Resource Management Practices(D-HRMPs)on innovative performance of health professionals from the public hospitals.Methods:A questionnaire survey was conducted to collect data from health professionals in the public hospitals in Beijing,including D-HRMPs scale,innovation performance scale,inclusive leadership scale and team innovation atmosphere scale.Descriptive statistics and structural equation model were used for the analysis.Results:D-HRMPs had a direct effect on the innovation performance of public hospital health professionals.Inclusive leadership can positively affect the implementation of D-HRMPs and the formation of team innovation atmosphere.Meanwhile,team innovation atmosphere plays a mediating effect,that is,D-HRMPs can actively promote the formation of team innovation climate,and further indirectly affect the innovation performance of employees.Conclusion:The directors of public hospitals can further explore the implementation of D-HRMPs,and pay attention to adopting inclusive leadership to deepen the reform of personnel management system,and promote high-quality development of public hospitals.
