基于ABC-X模型的医院医养结合护理人员职业倦怠与工作投入相关性分析

摘要 目的:基于ABC-X模型视角,分析医养结合护理人员职业倦怠和工作投入现状,并分析相关因素的关联性。方法:2023年采用分层整群抽样方法,对黑龙江省3家医院从事医养结合养老服务工作的244名护理人员职业倦怠情况进行调查,并进行单因素分析、Pearson相关性分析及多因素分析。结果:护理人员职业倦怠量表总平均分为(25.51±9.19)分,其中151人(61.9%)处于轻度水平;工作投入量表总平均分为(32.46±10.34)分。单因素分析表明,不同年龄、月收入、培训级别、自评职业前景护理人员职业倦怠量表评分差异有统计学意义(P<0.05);不同职业、职称、学历、晋升时间、自评工作满意度、自评职业前景护理人员工作投入量表评分差异有统计学意义(P<0.05)。Pearson相关分析可得,去人格化、低成就感及职业倦怠量表总分与工作投入量表总分及其三个维度评分呈负相关(P<0.05)。多因素分析结果显示,职称、学历、自评职业前景、去人格化、低成就感与工作投入相关。结论:医养结合护理人员存在职业倦怠现象,大多数人处于轻度水平,职称、学历、自评职业前景、去人格化、低成就感是工作投入的影响因素。 OBJECTIVE To investigate the current situation of burnout and work engagement among health care workers based on the ABC-X model perspective,and to analyze the association of related factors.METHODS Cluster sampling method was used to conduct a questionnaire survey of nursing staff engaged in the combination of medical care and elderly care in three hospitals in Heilongjiang Province,and univariate analysis,Pearson correlation analysis and multivariate analysis were carried out.RESULTS 244valid questionnaires were returned.The total burnout score of medical and health care workers was(25.51±9.19),of which 151(61.9%)were at a mild level;the total work engagement score was(32.46±10.34).Univariate analysis showed statistically significant differences between age,monthly income,training leve,and self-rated career prospects and burnout(P<0.05).The differences in occupation,title,education,promotion time,self-rated job satisfaction,self-rated career prospects and work engagement were statistically significant(P<0.05).Pearson correlation analysis revealed that depersonalization,low achievement and total burnout scores were negatively correlated with total work engagement score and its three dimensions(P<0.05).Multifactor analysis revealed that job title,education,self-rated career prospects,depersonalization,and low achievement were associated with work engagement.CONCLUSION Burnout exists among medical and nursing staff,with the majority at a mild level,and job title,education,self-assessed career prospects,depersonalization,and low achievement as influencing factors for work engagement.
