摘要
为应对快节奏工作环境中的挑战,基于资源保存理论,从个体心理层面提出教练型领导对工作投入的影响模型,探讨心理安全感和自我效能感的双重中介作用。通过两个阶段问卷调查获得56个团队237份上司-员工的有效样本数据,采用结构方程模型、多元回归分析和Bootstrap法进行假设检验。结果表明:教练型领导显著促进员工的工作投入、心理安全感和自我效能感;心理安全感和自我效能感在教练型领导与工作投入之间起着并列的部分双重中介作用。
In order to cope with the challenges in the fast-paced working environment,based on the conservation of resources theory,a model of the influence of coaching leadership on work engagement from the individual psychological level was proposed,and the dual mediating role of psychological safety and self-efficacy was explored.A two-stage questionnaire survey was conducted to obtain 237 effective samples of supervisor-employees from 56 teams,and the hypothesis test was carried out by structural equation modeling,multiple regression analysis and Bootstrap method.The results showed that coaching leadership significantly promotes employees′work engagement,psychological safety and self-efficacy.Psychological safety and self-efficacy play a juxtaposed dual mediating role between coaching leadership and job engagement.
