两种心理资本对乡村医生组织承诺的影响——职业认同的中介作用

The Impact of Two Types of Psychological Capital on the Organizational Commitment of Rural Doctors:The Mediating Role of Professional Identity

为探讨乡村医生的心理资本对组织承诺的影响,研究考察了职业认同的中介作用.采用本土心理资本量表、本土组织承诺量表以及职业认同量表,对甘肃省兰州市、天水市、张掖市和平凉市的321名乡村医生进行了调查.结果发现:职业认同在事物型心理资本与组织承诺间存在中介作用,中介效应大小为0.13,占总效应的16%;职业认同在人际型心理资本与组织承诺间不存在中介作用,即只有事务型心理资本通过职业认同来影响乡村医生的组织承诺.研究结果对提高乡村医生对职业的认同、组织的忠诚以及职业的稳定性有重要意义.

In order to investigate the impact of rural doctors' psychological capital on organizational commitment,this study examined the mediating role of professional identification.A questionnaire survey was conducted among 321 rural doctors in Lanzhou,Tianshui,Zhangye and Pingliang of Gansu Province by using the local psychological capital scale,the local organizational commitment scale and the professional identity ion scale.The results showed that professional identification had a mediating effect between task-oriented psychological capital and organizational commitment,with a mediation effect size of 0.13,accounting for 16% of the total effect.However,there was no mediating effect of professional identification between guanxi-oriented psychological capital and organizational commitment,indicating that only task-oriented psychological capital affects rural doctors' organizational commitment through professional identity.These findings are of great significance to improve the professional identity,organizational loyalty and professional stability of rural doctors.
