摘要
本研究对409位农村新任教师进行调查,探讨工作重塑和工作投入在主动社会化行为影响农村新任教师离职意向和工作绩效中的链式中介作用。研究结果表明:(1)工作投入单独中介主动社会化行为对农村新任教师离职意向和工作绩效的影响;(2)工作重塑和工作投入链式中介主动社会化行为对农村新任教师离职意向和工作绩效的影响;(3)主动社会化行为对农村新任教师工作绩效的直接效应显著,但是对其离职意向的直接效应不显著。本研究为稳定农村教师队伍、提升农村教师素质提供思考和借鉴。
This study surveyed 409 novice rural teachers in Hunan Province,focusing on their proactive socialization behaviors,turnover intention,job performance,job crafting,and job engagement.The purpose of this study is to explore the impacts of proactive socialization behaviors on the turnover intention and job performance of novice rural teachers and the chain mediating effects of job crafting and job engagement.Structural equation modeling reveals that:1.job engagement alone mediates the influences of proactive socialization behaviors on turnover intention and job performance;2.job crafting and job engagement have a chain mediating effect on the influences of proactive socialization behaviors on turnover intention and job performance;and 3.proactive socialization behaviors have a significant direct effect on job performance but no significant direct effect on turnover intention.This study contributes to enhancing the stability and improving the job performance of rural teachers.
