创新型领导对员工失败学习的影响研究

On the impact of innovative leadership on employee learning from failure

摘要 科技快速革新与环境动荡使得企业内部的失败愈发普遍,如何有效从失败中学习受到越来越多人的关注,以往的研究表明,员工失败学习行为可能受到领导行为的影响,但其具体影响路径仍需进一步检验。本文从创新型领导出发,依次选取领导容错行为、员工心理韧性为中介变量,构建创新型领导作用于员工失败学习行为的链式中介模型。研究结果表明,创新型领导对员工失败学习行为、领导容错行为和员工心理韧性具有直接的正向影响;领导容错行为和员工心理韧性在创新型领导与员工失败学习行为之间发挥着链式中介作用。 The rapid innovation of science and technology and the turbulence of the environment have made the internal failures of enterprises more and more common,therefore,how to effectively learn from failures has attracted increasing attention.Previous studies have shown that employee learning-from-failure behavior may be affected by leader behavior,but the specific impact path still needs to be further tested.Starting from the style of innovative leadership,this paper selects the leader fault-tolerant behav-ior of leaders and employees psychological resilience as intermediary variables,and constructs a chain intermediary model of innovative leadership on employees learning-from-failure behaviors.The results show that innovative leadership has a direct positive impact on employees’learning-from-failure behav-iors,leader fault-tolerant behavior and employee psychological resilience.It also indicates leader fault-tolerant behavior and employee psychological resilience play a chain intermediary role between innova-tive leadership and employee learning-from-failure behaviors.
