ICU护士团队心理安全气氛现状及其影响因素分析

Status and influencing factors analysis of psychological safety atmosphere among ICU nurse team

摘要 目的探讨ICU护士团队心理安全气氛影响因素,为后续干预提供借鉴。方法选择2023年6月—2024年1月安徽、江苏、浙江等城市210名ICU工作的护士作为研究对象进行问卷调查,包括社会一般资料、团队心理安全气氛量表、护士职业应对自我效能量表、信任领导调查表。结果210例ICU护士团队心理安全气氛总分为(55.51±8.20)分,得分率为69.40%;ICU护士团队心理安全气氛在平均月收入、婚姻状况、学历、职称、工作年限、是否有编制方面比较,差异有统计学意义(P<0.05);回归分析显示,对领导的信任状况、护士职业应对自我效能、职称、工作年限是ICU护士团队心理安全气氛的影响因素(调整后R^(2)=0.440,F=42.092,P<0.01),共计解释总变异的44%。结论医院管理者应重视ICU护士的团队心理安全气氛水平,尤其应注重低职称、工作年限短的护士;领导者应不断提高自身素质、护士应提高自我职业应对自我效能,从而提高ICU护士团队心理安全气氛。 Objective To explore the influencing factors of psychological safety atmosphere in ICU nurse team and provide reference for subsequent intervention.Methods From June 2023 to January 2024,210 ICU nurses working in Anhui,Jiangsu and Zhejiang provinces were selected to carried out a questionnaire survey,including the social general data,team psychological safety atmosphere scale,nurse occupational coping self-efficacy scale and trust leadership questionnaire.Results The total score of psychological safety atmosphere scale of the 210 nurses in ICU were(55.51±8.20),the score rate was 69.4%.The psychological safety atmosphere of the ICU nurse team showed significant differences in aspects of average monthly income,marital status,academic background,professional title,working years,and staffing(P<0.05).Regression analysis showed that trust in leaders,self-efficacy of nurses,professional title,and working years were the factors affecting the psychological safety atmosphere of the ICU nurse team(adjusted R^(2)=0.440,F=42.092,P<0.01),explaining 44%of the total variation.Conclusions Hospital administrators should pay attention to the level of psychological safety atmosphere among ICU nurses,especially those with low professional titles and short working years;leaders should constantly improve their own quality,and nurses should improve their occupational coping self-efficacy,so as to improve the psychological safety atmosphere of ICU nurses team.
