河南省基层医疗卫生机构人员职业满意度二阶聚类分析

Two-step Clustering Analysis of Occupational Satisfaction among Personnel in Primary Healthcare Institutions in Henan Province

目的调查河南省基层医疗卫生机构人员的职业满意度,了解不同员工群体的职业满意度差异特点,为河南省基层医疗卫生机构管理提供参考及建议。方法借助整群抽样,调查河南省13个县区级疾控中心、60个社区卫生服务中心与乡镇卫生院的工作人员,回收1273份有效问卷,对其进行频数分析和二阶聚类分析。结果河南省基层医疗卫生机构人员总体职业满意度不高,处于中等水平,员工队伍内部存在4类不同特征的群体,4类群体的职业满意度和职业关注点存在差异。结论河南省基层医疗卫生机构人员职业满意度亟待提高,应针对共性问题,并结合4类不同员工群体的个性化特征,优化人员配置,畅通发展通道,落实激励政策,物质激励和精神激励并重,构建社会支持网络,综合提升其职业满意度。

Objective To investigate the occupational satisfaction among personnel in primary healthcare institutions in Henan Province,learn the differences in occupational satisfaction among different groups of employees,so as to provide reference and suggestions for the management among primary healthcare institutions in Henan Province.Methods Survey was conducted on the staff of 13 county-level disease control centers with cluster sampling,60 community healthcare centers,and township healthcare centers in Henan Province.1273 valid questionnaires were collected and subjected to frequency analysis and two-step clustering analysis.Results The overall occupational satisfaction among personnel in primary healthcare institutions in Henan Province is not high yet at a moderate level.There are 4 groups with different characteristics within the group of employee,and there are differences in occupational satisfaction and focus among the four groups.Conclusion The occupational satisfaction among personnel in primary healthcare institutions in Henan Province urgently needs to be improved.It is necessary to address common issues and combine the personalized characteristics of 4 different groups of employees,optimize personnel allocation,smooth development channels,implement incentive policies,balance material and spiritual incentives,build a social support network,and comprehensively improve their occupational satisfaction.
