健康老龄化背景下东北三市老年科护士角色压力与岗位胜任力的关系

Relationship between the role pressure and the post competency of the geriatric nurses in the three cities in Northeast China under the background of healthy aging

摘要 目的调查老年科护士岗位胜任力水平,并探讨工作倦怠在角色压力与岗位胜任力的中介作用。方法抽取2022年3—5月沈阳市、长春市、哈尔滨市三所公立三甲医院316名老年科护士作为研究对象。采用自行编制社会人口学问卷、角色压力量表、工作倦怠量表及护士岗位胜任力量表进行问卷调查。结果316名老年科护士岗位胜任力得分为(91.90±6.05)分;老年科护士角色压力分别与工作倦怠正相关(r>0,P<0.05)、与岗位胜任力呈负相关(r<0,P<0.05),工作倦怠与胜任力呈负相关(r<0,P<0.05)。中介效应检验结果显示,工作倦怠在角色压力对岗位胜任力之间的部分中介效应显著,95%CI(-0.031~-0.001),中介效应为-0.011,占总效应的10.2%。结论医院可引导老年科护士构建个人职业生涯规划,激发工作热情,减轻工作倦怠感。完善奖酬制度,合理安排绩效考核任务,提高老年科护士的岗位胜任力。老年科护士个人要学会自我调节,以良好的状态投入老年科护理工作,推动老年护理事业长远发展。 Objective To investigate the competency level of nurses in the elderly department and explore the mediating role of job burnout between role stress and competency.Methods 316 geriatric nurses from three public hospitals in Shenyang,Changchun and Harbin were selected as the research subjects from March to May 2022.A self-designed social demographic questionnaire,role stress scale,job burnout scale and nurse post competency scale were used to conduct a questionnaire survey.Results The competency score of 316 geriatric nurses was(91.90±6.05)scores;the role stress of geriatric nurses was positively correlated with job burnout and competency(r>0,P<0.05),and negatively correlated with competency(r<0,P<0.05);job burnout was negatively correlated with competency(r<0,P<0.05).The results of mediating effect test showed that job burnout had a significant partial mediating effect between role stress and competency,95%CI(−0.031,−0.001),and the mediating effect was−0.011,accounting for 10.2%of the total effect.Conclusions Relevant departments of hospitals can guide geriatric nurses to build personal career planning,stimulate work enthusiasm,and reduce burnout.Improve the reward system,reasonably arrange performance appraisal tasks,and improve the post competence of geriatric nurses.Geriatric nurses should learn to self-regulate,devote themselves to geriatric nursing work in a good state,and promote the long-term development of geriatric nursing.
