工作创新要求何以影响员工创造力?——基于工作重塑视角的研究

摘要 工作创新要求与员工创造力的关系是在当今组织创新驱动情境下衍生而来的研究主题,其内在机理研究是学界与管理者们关注的前沿和热点。基于工作要求-资源模型和目标设置理论,探讨工作创新要求对员工创造力的影响机理,通过435份上下级匹配问卷的调查研究发现:工作创新要求对员工创造力有显著促进作用,工作重塑在创新要求与员工创造力关系中发挥部分中介作用,服务型领导不仅正向调节工作创新要求对工作重塑的影响,还正向调节工作创新要求通过工作重塑影响员工创造力的间接效应。研究结果有助于丰富工作创新要求与员工创造力关系的理论研究,并从积极引导员工认同工作创新要求、鼓励员工根据工作需要主动开展工作重塑、培养团队管理者的服务型领导风格三个方面为企业提升员工创造力提供有益的管理启示。 The relationship between job creativity requirement and employee creativity is a theme explored in research on organizational innovation;the internal mechanism for this effect is a popular topic for organizational scholars and management practitioners.Based on the job requirements-resource model and goal-setting theory,this study explores the mechanism by which job creativity requirement impacts employee creativity.An analysis of 435 paired questionnaires shows that the requirement positively affects employee creativity,and this relationship is partly mediated by job crafting;servant leadership positively moderates the relationship between job creativity requirement and job crafting.This study enriches the internal mechanism by which job creativity requirement impacts employee creativity.It also provides beneficial guidance for management to enhance employees'creativity from three aspects:actively guiding employees to recognize the job creativity requirement,encouraging employees to take the initiative to carry out job crafting according to work needs,and training team managers to pursue a service-oriented leadership style.
