基于人与组织匹配理论的职业院校教师离职倾向分析

摘要 稳健的师资队伍是职业教育高质量发展的重要保障。离职倾向作为影响职业院校师资队伍稳定性的关键因素,其重要性不容忽视。为探究人与组织匹配理论模型下职业院校教师离职倾向的作用机制,通过问卷调查发现,职业院校教师学校文化认同整体偏低,且呈现高认知认同,低情感认同和行为认同;职业获得感偏低,其中经济实惠感得分最高;离职倾向偏高,且离职倾向中接受机会高于离职想法;职业获得感与离职倾向显著负相关;学校文化认同与离职倾向显著负相关;职业获得感对离职倾向的影响随着职称的提升呈现下降趋势。为了降低职业院校教师离职倾向,保证稳健的师资队伍,职业院校要创建公平性、激励性学校文化提升职业院校教师学校文化认同;通过多元途径提升教师职业获得感;以制度建设完善职业院校教师职称评审的公平性、公正性和公开性。 A robust faculty is an important guarantee for the high-quality development of vocational education.As a key factor affecting the stability of the faculty in vocational colleges,the importance of turnover intention shall not be ignored.In order to explore the mechanism of teachers'turnover intention under the model of person-organization fit theory,it is found through a questionnaire survey that,firstly,vocational colleges teachers have a low overall identification with school culture,and show a high cognitive identification,a low emotional identification and behavioral identification;secondly,the teachers'sense of career gain is low,in which the sense of economic benefits scores the highest;thirdly,the turnover intention is high,and the chance of acceptance in the turnover intention is higher than the idea of leaving;fourth,the sense of career gain is significantly negatively correlated with the turnover intention;fifth,the school culture identity is significantly negatively correlated with the turnover intention;sixth,the influence of the sense of career gain on the turnover intention shows a decreasing trend with the promotion of the title.In order to reduce the turnover intention and ensure a sound teaching staff,vocational colleges should create a fair and motivating school culture to improve the school cultural identity of vocational college teachers;enhance the sense of career gain of teachers through multiple ways;and improve the fairness,impartiality,and openness of vocational college teachers'professional title evaluation by system construction.
