摘要
数字化背景下企业社交媒体的广泛应用使得企业社交媒体交流可见性成为学术界关注的热点。学者围绕企业社交媒体交流可见性在工作场所的具体效用展开了实证研究,探讨了企业社交媒体交流可见性对员工建言行为、知识共享等主动行为结果的影响。然而,员工工作场所学习作为一种主动行为是否受企业社交媒体交流可见性影响尚不明确。本研究基于自我决定理论,引入和谐式工作激情和主动性人格变量,探讨企业社交媒体交流可见性与员工工作场所学习之间的关系,并利用来自中国北方一家服务业企业的287份有效问卷进行实证检验。研究结果发现:企业社交媒体交流可见性对员工工作场所学习具有显著正向影响;和谐式工作激情在企业社交媒体交流可见性与员工工作场所学习之间起中介作用;主动性人格正向调节企业社交媒体交流可见性与和谐式工作激情之间的关系,并且正向调节了和谐式工作激情在企业社交媒体交流可见性与员工工作场所学习之间的中介作用。本研究丰富和拓展了企业社交媒体交流可见性在工作场所发挥的作用,也为管理者深入理解企业社交媒体给组织带来的影响提供了理论指导。
Enterprise social media communication visibility is a hot topic for the widespread use of enterprise social media.Scholars have explored the effectiveness of enterprise social media communication visibility in the workplace,and explored the impact of enterprise social media communication visibility on the outcomes of employee proactive behavior such as voice behavior and knowledge sharing.However,it remains unclear whether employee workplace learning as a proactive behavior is influenced by enterprise social media communication visibility.Based on self-determination theory,this study introduces harmonious work passion and proactive personality to explore the relationship between enterprise social media communication visibility and employee learning in workplace.287 validated questionnaires from a service company in northern China were used to test the theoretical model.The results show that enterprise social media communication visibility has a significantly positive effect on employee learning in workplace,and this positive relationship is mediated by harmonious work passion.In addition,proactive personality positively moderates the relationship between enterprise social media communication visibility and harmonious work passion as well as the indirect effect of enterprise social media communication visibility on employee learning in workplace through harmonious work passion.This study contributes to enriching and expanding the research on the role of enterprise social media communication visibility in the workplace,and also provides theoretical guidance for managers to deeply understand the impact of enterprise social media on the organization.
