高职院校博士学位青年教师专业发展路径的决策机制——基于对19名高职院校博士学位青年教师的扎根理论研究

摘要 基于对19名高职院校博士学位青年教师的深度访谈,分析高职院校博士学位青年教师专业发展的决策机制并构建“成本—收益”决策模型,结果发现:高职院校博士学位青年教师对成本付出与预期收益的理性权衡是推动他们进行专业发展决策的直接作用机制;博士学位青年教师对成本收益的理性权衡受到外部制度环境、专业发展平台、教师协作模式和自身专业发展基础的影响;生涯发展阶段是博士学位青年教师专业发展路径决策的背景性因素,它会影响博士学位青年教师对一些重要影响因素的价值判断进而影响其对成本收益的权衡。为了实现博士学位青年教师专业发展期待与高职院校发展需求的匹配,高职院校应基于学校发展需求审慎招聘博士学位青年教师,以技术学科建设为核心强化应用导向科研机制建设,以科教融汇为方向助力博士学位青年教师转型发展。 Based on in-depth interviews with 19 young teachers with doctoral degrees in higher vocational colleges,this paper analyzes the decision-making mechanism of professional development for young teachers with doctoral degrees in higher vocational colleges and constructs a"cost-benefit"decision-making model.The results show that the rational balance between cost payment and expected benefits is the direct mechanism that drives young teachers with doctoral degrees in higher vocational colleges to make professional development decisions;the rational balance of cost-benefit among young teachers with doctoral degrees is influenced by external institutional environment,professional development platform,teacher collaboration mode,and their own professional development foundation;the career development stage is a background factor in the decision-making process for the professional development path of young teachers with a doctoral degree,and it will affect the value judgment of some important influencing factors by young teachers with a doctoral degree,and thus affect their cost-benefit balance.In order to match the professional development expectations of young teachers with doctoral degrees with the development needs of higher vocational colleges,higher vocational colleges should carefully recruit young teachers with doctoral degrees based on the school's development needs,strengthen building the application-oriented scientific research mechanism with the construction of technical disciplines as the core,and assist young teachers with doctoral degrees in their transformation and development through the integration of science and education.
