化平台为变革:煤矿企业知识型员工主动变革行为触发机制研究

Transforming Platform into Change:Research on the Trigger Mechanism of Knowledge Employees'Active Change Behavior in Coal Mine Enterprises

摘要 为有效触发知识型员工的主动变革行为,推动煤矿企业在“双碳”目标下的智能化转型,构建以支持性组织氛围和建设性责任知觉为中介变量的多层次导向平台型领导与知识型员工主动变革行为的跨层次理论模型。对15家国家智能化示范建设煤矿的26个知识型团队(26名团队领导,239名团队成员)进行问卷调查。结果表明:多层次导向的平台型领导、支持性组织氛围和建设性责任知觉对知识型员工主动变革行为均有显著的正向影响;支持性组织氛围在组织导向平台型领导与主动变革行为之间起着跨层中介作用;建设性责任知觉在个体导向平台型领导与主动变革行为之间发挥跨层中介作用;支持性组织氛围正向激发建设性责任知觉,两者在组织导向平台型领导与主动变革行为之间发挥链式中介作用。 In order to effectively trigger knowledge employees'active change behavior and promote the intelligent transformation of coal mining enterprises under the goal of"double carbon",a cross-level theoretical model of multi-level oriented platform leadership and knowledge employees'active change behavior with supportive organizational atmosphere and constructive responsibility perception as mediating variables was constructed.A questionnaire survey was conducted on 26 knowledge teams(including 26 team leaders and 239 team members)in 15 national intelligent demonstration coal mines.The results show that multi-level oriented platform leadership,supportive organizational atmosphere and constructive responsibility perception have a significant positive impact on knowledge employees'active change behavior.Supportive organizational atmosphere plays a crosslayer mediating role between organization-oriented platform leadership and active change behavior.Constructive responsibility perception plays a cross-layer mediating role between individual-oriented platform leadership and active change behavior.The supportive organizational atmosphere positively stimulates constructive responsibility perception,and the two play a chain mediating role between organizational-oriented platform leadership and active change behavior.
