摘要
在人口老龄化和互联网平台企业人力资源实践研究不断积累的基础上,年龄包容型HR实践成为企业积极应对人口老龄化国家战略的重要内容之一。本文以信号传递理论和社会交换理论为基础,探讨了年龄包容型HR实践对员工创新行为的影响机制。本文对85个互联网平台企业的样本进行了问卷调查,实证结果表明:年龄包容型HR实践对员工创新行为具有显著影响;年龄多元化氛围和知识分享在二者之间的关系中具有连续中介作用;环境动态性正向调节了年龄包容型HR实践对年龄多元化氛围的积极影响。年龄包容型HR实践是企业履行社会责任的具体体现。企业通过有效开展年龄包容型HR实践,并对年龄多元化氛围进行有效管理,能够促进知识分享和员工创新,外部环境的动态变化能够加速这一进程。
Age-inclusive social responsibility is the latest trend in the research and development of age diversity.Fulflling the age-inclusive employee responsibility is one of the important contents of the national strategy for enterprises to actively respond to the aging population.Based on signal transmission theory and social exchange theory,this paper discussed the influence mecha-nism of age-inclusive HR practice on employees'innovative behavior.Based on the questionnaire survey of 85 samples of Internet platform enterprises,the empirical results show that age-inclusive HR practice has a significant impact on employees'innovation behavior,age diversity climate and knowledge sharing have a continuous mediating role in the relationship between them,and the dynamic environment positively moderated the positive impact of age inclusive HR practice on age diversity atmosphere,but the moderating effect on the relationship between age diversity climate and knowledge sharing was not significant.Age-inclusive HR practice was the concrete embodiment of the enterprise to fulfll the age-inclusive social responsibility.Through the effective man-agement of age diversity climate and knowledge sharing,the enterprise can improve the innovative behavior of employees,and the dynamic change of the external environment can accelerate this process.
