摘要
目的探讨职业认同和工作投入在医务社会工作者组织支持与工作满意度间的链式中介作用,为制订及改善医务社会工作者工作满意度的干预措施提供依据。方法2023年10月至11月对隶属于内蒙古医院协会医务社会工作专业管理委员会的167家公立医院的231名所有专职医务社会工作者进行调查。采用在线问卷调查方法,收集医务社会工作者一般资料、组织支持感量表、职业认同量表、工作投入量表、工作满意度量表的相关信息;采用Pearson相关性分析及Bootstrap法进行中介效应验证。结果本研究共发出问卷231份,获得有效问卷227份,有效回收率为98.27%。医务社会工作者组织支持、职业认同、工作投入与工作满意度得分分别为(5.23±1.26)、(5.02±1.48)、(5.46±1.18)、(5.39±1.25)分。不同性别组织支持、工作投入、工作满意度得分比较,差异有统计学意义(P<0.05);不同年龄工作满意度得分比较,差异有统计学意义(P<0.05);不同教育背景组织支持、工作投入得分比较,差异有统计学意义(P<0.05)。组织支持与职业认同、工作投入、工作满意度呈正相关(r>0,P<0.01),职业认同与工作投入、工作满意度呈正相关(r>0,P<0.01),工作投入与工作满意度呈正相关(r>0,P<0.01)。职业认同和工作投入在组织支持与工作满意度间存在链式中介效应,占整体效应的13.34%。结论职业认同与工作投入在医务社会工作者组织支持和工作满意度间存在链式中介效应。
Objective To explore the chain mediation role of professional identity and job engagement between organisational support and job satisfaction in medical social workers, and to provide a basis for formulating and improving intervention measures for medical social workers’ job satisfaction. Methods A survey of 231 all full-time medical social workers in 167 public hospitals affiliated with Inner Mongolia Hospital Association was conducted from October to November 2023. An online questionnaire was used to collect information about medical social workers in general data, the sense of organizational support scale, the professional identity scale, the job engagement scale, and the job satisfaction scale;Pearson correlation analysis and Bootstrap method were used for mediation effect validation. Results A total of 231 questionnaires were sent out in this study, and 227 valid questionnaires were obtained, and the effective response rate was 98.27%. Organizational support, professional identity, job engagement, and job satisfaction scores of medical social workers were (5.23±1.26), (5.02±1.48), (5.46±1.18), (5.39±1.25) points respectively. There were statistically significant differences in organizational support, job engagement, and job satisfaction scores among different genders (P<0.05);there were significant differences in job satisfaction scores among different age groups (P<0.05);and there were statistically significant differences in organizational support and job engagement scores among different educational backgrounds (P<0.05). Organisational support was positively correlated with professional identity, job engagement, and job satisfaction (r>0, P<0.01), professional identity was positively correlated with job engagement and job satisfaction (r>0, P<0.01), job engagement was positively correlated with job satisfaction (r>0, P<0.01). Professional identity and job engagement had a chain mediation effect between organisational support and job satisfaction, accounting for 13.34% of the overall effect. Conclusion Professional identity and job engagement have a chain mediation effect between organisational support and job satisfaction in medical social workers.
