ICU护士恢复体验在工余塑造与工作投入间的中介效应分析

目的基于资源保存理论,探讨ICU护士恢复体验在工余塑造与工作投入之间的中介作用,以提升ICU护士的工作投入水平。方法2023年1月—3月,采用便利抽样法选取山东省3所三级甲等综合医院的227名ICU护士进行问卷调查,调查工具包括一般资料调查表、工余塑造量表、恢复体验量表和工作投入量表简化版。结果ICU护士工余塑造对工作投入影响的总效应为0.490(P<0.001),直接效应为0.174(P=0.007),恢复体验部分介导了工余塑造和工作投入之间的关系,间接效应为0.316(95%CI:0.231~0.414),中介效应占总效应的64.49%。结论ICU护士主动对自身休闲时间进行系统性的规划可为个体补充资源,改善恢复体验,从而对工作投入产生积极效果。

Objective On the basis of the theory of resource conservation,this study explored the mediating role of ICU nurses'recovery experience between leisure crafting and work engagement,so as to enhance the work engagement level of ICU nurses.Methods From January to March 2023,a questionnaire survey was conducted among 227 ICU nurses from three teriary Class A general hospitals in Shandong Province using convenience sampling method.The survey tools included the general information questionnaire,the Leisure Crafting Scale(LCS),the Recovery Experience Questionnaire(REQ),and the Utrecht Work Engagement Scale-9(UWES-9).Results The total effect of ICU nurses'leisure crafting on work engagement was 0.490(P<0.001),the direct effect was 0.174(P=0.007).Recovery experience partially mediated the relationship between leisure craft and work engagement,the indirect effect value was 0.316(95%CI:0.231~0.414),and the mediating effect accounted for 64.49%of the total effect.Conclusion n ICU nurses proactively and systematically plan their leisure time to supplement individual resources and improve the recovery experience,which can have a positive effect on work engagement.
