摘要
文章采用“中国社会工作动态调查”(CSWLS2019)数据探究集体心理所有权在组织支持与离职倾向之间的中介作用,以及组织认同在组织支持与集体心理所有权之间的调节作用。研究发现:组织支持可以直接影响儿童社会工作者的离职倾向;集体心理所有权在组织支持与离职倾向之间发挥着部分中介作用;组织认同正向调节了组织支持对集体心理所有权的影响。由此启示在社会工作人才队伍建设过程中在增加对儿童社会工作者的组织支持的同时,应激发其集体心理所有权,增强其组织归属感和认同感,以采取针对性措施降低儿童社会工作者的离职倾向。
This paper uses the data of the“China Social Work Dynamics Survey”(CSWLS2019)to explore the mediating role of collective psychological ownership in the relationship between organizational support and turnover propensity,and the moderating role of organizational identity in the relationship between organizational support and collective psychological ownership.The study finds that organizational support can directly affect the turnover tendency of child social workers;Collective psychological ownership plays a partial mediating role between organizational support and turnover propensity.Organizational identity positively moderates the impact of organizational support on collective psychological ownership.Therefore,in the process of building a social work talent team,we should increase the organizational support for social workers,and at the same time,we should stimulate the collective psychological ownership of child social workers,enhance their sense of belonging and identity to the organization,and take targeted measures to reduce the tendency of child social workers to leave their jobs.
