社会比较倾向对高校基层管理人员转岗意愿的影响研究

A Study on the Influence of Social Comparison Tendency on the Willingness of Front-line Managers in Colleges and Universities to Transfer Their Positions

摘要 教师强烈的转岗意愿是影响教育高质量发展的因素之一,探究高校基层管理人员转岗意愿的影响因素有助于稳定高校管理人员队伍。文本以我国东部、中部和西部共20个省市及自治区的高校基层管理人员为调查对象,综合运用描述性统计分析、差异性检验和结构方程模型等方法,探索社会比较倾向对高校基层管理人员转岗意愿的影响及职业倦怠的中介效应。研究结果表明,高校基层管理人员的社会比较倾向、职业倦怠和转岗意愿得分均较高;社会比较倾向与职业倦怠、转岗意愿显著正相关、职业倦怠能显著预测高校基层管理人员的转岗意愿,并在社会比较倾向对转岗意愿的影响中起到部分中介作用。基于此,保障经济诱因和非经济诱因,有效弱化高校基层管理人员的社会比较倾向;提高组织协作的能率和效率,有力缓解高校基层管理人员的职业倦怠。 Teachers’strong willingness to transfer their career position is one of the factors affecting the high-quality development of education.Exploring the influencing factors of the willingness of front-line managers to transfer will help stabilize the team of management personnel in colleges and universities.Based on the survey of college front-line managers in 20 provinces in eastern,central and western China,this paper uses descriptive statistical analysis,difference test and structural equation model to explore the influence of social comparison tendency on the willingness of college front-line managers to change jobs and the mediating effect of job burnout.The results show that the scores of social comparison tendency,job burnout and job transfer willingness of frontline managers in colleges and universities are higher;social comparison orientation is significantly positively correlated with job burnout and job transfer intention.Job burnout can significantly predict the transfer intention of front-line managers in colleges and universities,and plays a partial mediating role in the influence of social comparison tendency on the transfer intention.Based on this,we should ensure both economic incentives and non-economic incentives,and effectively weaken the social comparison tendency of front-line managers in colleges and universities;improve the ability and efficiency of organizational collaboration,and effectively alleviate the job burnout of front-line managers in colleges and universities.
