摘要
探讨调节焦点作为一种个体特质对员工工作投入的影响,并从工作设计理论出发,选取优势和兴趣导向工作重塑作为中介变量,检验其在调节焦点与员工工作投入中发挥的中介效应。对220个企业员工样本的调查问卷进行统计分析,结果显示:(1)促进性调节焦点对员工工作投入有显著正向影响,防御性调节焦点对员工工作投入有显著负向影响。(2)促进性调节焦点对优势和兴趣导向工作重塑有显著正向影响,防御性调节焦点对优势和兴趣导向工作重塑有显著负向影响。(3)优势和兴趣导向工作重塑在促进性调节焦点、防御性调节焦点对员工工作投入的影响中具有显著的中介效应。
This study explores the influence of focus adjustment as an individual trait on employees’work engagement.Drawing from job design theory,strengths-and interest-oriented job remodeling is selected as a mediating variable to examine its mediating effects in the relationship between focus adjustment and employees’work engagement.Statistical analysis of survey data from 220 enterprise employees reveals the following results:(1)Promotive focus adjustment has a significant positive impact on employees’work engagement,while preventive focus adjustment has a significant negative impact on employees’work engagement.(2)Promotive focus adjustment positively influences advantage and interest-oriented job remodeling,whereas preventive focus adjustment negatively influences it.(3)Advantage and interest-oriented job remodeling significantly mediates the effects of promotive and preventive focus adjustment on employees’work engagement.
