摘要
基于自我决定理论,对来自中国企业的367套领导-员工两阶段配对问卷数据进行分析检验,考察个体成长需求强度对员工创新行为的作用机制,尤其重点考察了创造力效能感的间接效应、内部人地位认知的调节作用,以及创造力效能感有调节的间接效应。研究结果发现:成长需求强度与员工创新行为正相关,且创造力效能感中介成长需求强度与员工创新行为之间关系;内部人地位认知通过调节创造力效能感的间接效应改变成长需求强度与员工创新行为之间的关系,即当内部人地位认知高时,能明显提升创造力效能感的间接效应,增强成长需求强度与员工创新行为之间的关系。
Based on the self-determination theory,this study analyses data from 367 dyads of two-stage questionnaires of employees and their immediate supervisors,and empirically tests the mechanisms of individual growth need strengthen(GNS) influences on employees' innovative behavior,especially focusing on the indirect effect of creative self-efficacy,the moderating effect of perceived insider status cognition,and the moderated indirect effect of creative self-efficiency.The results show that:there is a positive relationship between GNS and employee innovative behavior.Specifically,GNS indirectly drives employee innovation behavior through the mediation of creative self-efficacy.Perceived insider status cognition significantly moderates the indirect effect of creative self-efficiency.Specifically,compared with the lower insider status cognition,the indirect effect of creative self-efficiency will increase more obviously when the perceived insider status cognition is higher,meanwhile,the relationship between GNS and employees' innovative behavior will increase accordingly.
