A Study on the Pathways to Sustainability for Work Integration Social Enterprises from a Strengths Perspective

现有文献忽视了从残障员工这一重要人力资源角度去探讨工作整合型社会企业可持续发展议题。文章基于优势视角构建了“识别和界定残障员工个体优势—转化为组织优势—实现社会企业可持续性”分析框架,并通过多案例研究阐述了工作整合型社会企业可持续成长的具体策略和路径。首先社会企业从积极角度识别残障员工所拥有的优势和潜能,结合残障员工特质和市场需求设计匹配性的工作岗位。在此基础上,社会企业采取体系化的工作技能培训、严控产品和服务质量以及通过关爱照料构建积极性支持环境等三大策略,进一步将残障员工的个体优势提升为组织的整体优势。由此,社会企业在为残障员工提供就业机会的同时能够为市场供给高质量的产品和服务,并获得稳定的客户群体和财务收入来源,从而实现长期持续发展。上述研究发现为理解工作整合型社会企业的可持续性提供了新的理论解释和经验启示。

Existing literature often overlooks the sustainable development of Work Integration Social Enterprises(WISEs)from the perspective of disabled employees,who are a vital human resource in this context.Drawing on the Strengths Perspective,this pa-per constructs an analytical framework that outlines the process of"identifying and defining individual strengths of disabled em-ployees,transforming these into organizational advantages,and ultimately realizing the sustainability of social enterprises."Through a multiple case study approach,the paper elaborates on specific strategies and pathways for the sustainable growth of WISEs.First,social enterprises identify the strengths and potentials of disabled employees from a positive standpoint,designing tailored job positions that align with their characteristics and market demands.Building on this foundation,social enterprises im-plement three key strategies:1.Systematic Job Skills Training:Providing targeted training to enhance the capabilities of disabled employees.2.Strict Quality Control:Ensuring high standards for products and services.3.Creating a Supportive Environment:Fostering a positive atmosphere through caregiving and support systems.By promoting the individual strengths of disabled employ-ees into overall organizational advantages,social enterprises can create meaningful job opportunities while delivering high-quality products and services to the market.This,in turn,cultivates loyal customers and generates financial income,paving the way for long-term sustainable development.These research findings offer new theoretical insights and practical implications for under-standing the sustainability of WISEs.
