新时代高校青年教师关键能力和素养模型构建及其应用

Construction and Application of Key Competencies Models for Young College Teachers in the New Era

摘要 高校教师队伍的素质和水平直接决定着高等教育的质量。青年教师作为高校教师队伍中的生力军和重要力量,其能力的高低直接影响着高等教育高质量、可持续发展。该研究借鉴OECD“2030学习罗盘”,基于专业发展特质理论、教师专业发展阶段理论和相关研究成果,借助胜任力模型构建思路,运用文献分析法、专家德尔菲法等,构建了以“师德素养”为核心,以“综合素养”为基础,以“教学与信息能力”及“科研与创新能力”为主轴的高校青年教师关键能力和素养模型,并细分出20项二级指标。最后,文章紧扣关键能力和素养提升,从个性化专业发展地图设计、进阶式培训课程体系开发等方面探索应用思路,并对应用案例进行调研分析,以期为理论模型的转化与实施提供借鉴。 The quality and level of university teachers directly determine the quality of higher education.As the core force of the teaching staff of colleges and universities,young teachers’abilities directly affect the development level of higher education and the quality of talent training.This study draws on the OECD“2030 Learning Compass”,and based on professional development trait theory,teacher professional development stage theory and related research results,using the idea of constructing a Competency Model,along with literature analysis method,expert Delphi method,etc.,a model of key competencies and qualities for young college teachers was developed,with“teacher ethics quality”as the core and based on“comprehensive literacy”and with“teaching and information abilities”and“scientific research and innovation abilities”as the main axis.The key competencies model of young college teachers is subdivided into 20 secondary indicators.Finally,the article closely focuses on the improvement of key competencies,attempts to explore application ideas from the aspects of personalized professional development map design,advanced training course system development,etc.,and conducts research and analysis on application cases,with a view to providing information for the transformation and implementation of the theoretical model.
