校长文化领导促进教师专业学习共同体发展研究——人本导向的学校文化氛围及教师工作投入的中介效应

A Study of Principal Cultural Leadership for the Development of Teacher Professional Learning Communities:The Mediating Roles of Human-oriented School Cultural Climate and Teachers’Work Engagement

摘要 一线教师的专业素养决定了我国整体教育水平,适应新时代要求的一线教师的专业学习方式和方法有待于进一步探索。教师专业学习共同体作为一线教师专业素养提升的重要载体,如何推动其持续高效发展是亟待解决的重要问题。本研究基于2247位校长和教师的调查数据,采用相关性分析、夏普利分解以及结构方程模型等方法,探讨校长文化领导、人本导向的学校文化氛围以及教师工作投入对教师专业学习共同体的影响及作用机制。研究结果显示,增强校长文化领导、提升人本导向的学校文化氛围以及强化教师工作投入均有助于促进教师专业学习共同体的发展。在结构方程模型中,校长文化领导能够通过人本导向的学校文化氛围以及教师工作投入的链式中介作用对教师专业学习共同体的发展产生积极影响。在此基础上,本研究提出,应坚持党组织领导下的校长负责制,深化我国特色校长文化领导力发展,培养教师对学校愿景及文化认同;校长应增强以人为本的学校文化引领,促进组织目标与个人目标融合,激发教师工作活力;教师培养机构和校长应协同实施教师德育水平提升计划,提升教师工作责任感、认同感和投入意识,提升教师参与教师专业学习共同体的积极性;最后,在教师专业学习共同体发展的不同水平和阶段应对校长文化领导、人本导向的学校文化氛围以及教师工作投入进行不同程度的侧重。 The professional quality of front-line teachers determines the overall level of education in China,and the ways and means of professional learning for front-line teachers to meet the requirements of the new era need to be further explored.As an important carrier for the improvement of frontline teachers’professionalism,how to promote the sustainable and efficient development of teachers’professional learning community is an important issue that needs to be solved urgently.Based on the survey data of 2,247 principals and teachers,this study uses correlation analysis,Shapley decomposition,and structural equation modeling to explore the effects and mechanisms of principal’s cultural leadership,human-oriented school culture,and teachers’work commitment on teachers’professional learning community.The results of the study showed that enhancing the principal’s cultural leadership,improving the human-oriented school culture and strengthening teachers’commitment to their work all contributed to the development of teachers’professional learning community.In the structural equation modeling,principal cultural leadership can positively influence the development of teacher professional learning communities through the chain mediation of humanoriented school culture and teachers’work input.On this basis,this study proposes that the principal responsibility system under the leadership of the party organization should be adhered to,deepening the development of cultural leadership of principals with Chinese characteristics,and fostering teachers’vision and cultural identity of the school;principals should enhance the people-oriented school cultural leadership,promote the integration of organizational and personal goals,and stimulate the vitality of teachers’work;and teacher training institutes and principals should collaborate in the implementation of the plan for improving the level of moral education of teachers and enhancing teachers’work.Teacher training institutions and principals should work together to implement programs to improve teachers’moral education,enhance teachers’sense of responsibility,identity and commitment,and increase teachers’motivation to participate in teacher professional learning communities;finally,at different levels and stages of the development of teacher professional learning communities,different levels of emphasis should be placed on the cultural leadership of principals,the people-oriented school cultural atmosphere,and teachers’commitment to their work.
