深圳市公立医院医务人员薪酬结构、工作满意度与工作绩效的关系

Relationship Between Salary Structure,Job Satisfaction and Job Performance of Medical Staff in Public Hospitals in Shenzhen

摘要 目的:分析深圳市公立医院医务人员薪酬结构、工作满意度与工作绩效之间的关系,为优化公立医院医务人员薪酬结构和提高工作绩效提供参考。方法:于2023年2-3月,采用分层抽样法,利用医务人员薪酬结构量表、工作满意度量表和工作绩效量表对深圳市3家公立医院的1157名医务人员进行问卷调查,并对数据进行描述性分析、相关分析,通过构建结构方程模型进行中介效应检验。结果:深圳市公立医院医务人员浮动薪酬与工作绩效呈负相关关系(β=-0.140,P<0.05),固定薪酬和浮动薪酬均与工作满意度呈正相关关系(β=0.338,P<0.001;β=0.546,P<0.001),工作满意度与工作绩效呈正相关关系(β=0.323,P<0.001)。工作满意度在固定薪酬和工作绩效间具有完全中介作用,中介效应值为0.109,而在浮动薪酬和工作绩效间具有部分中介作用,中介效应值为0.176。结论:深圳市公立医院医务人员工作满意度在固定薪酬与工作绩效之间发挥完全中介作用,在浮动薪酬与工作绩效间发挥部分中介作用;薪酬结构可以通过提高工作满意度来促进工作绩效,但当不考虑工作满意度时,增加浮动薪酬占比将对工作绩效产生负向作用。 Objective:To analyze the relationship between salary structure,job satisfaction and job performance of medical staff in public hospitals in Shenzhen,in order to provide reference for optimizing the salary structure and improving job performance of medical staff in public hospitals.Methods:Stratified random sampling method was used to conduct questionnaire surveys on 1157 medical staff in three hospitals in Shenzhen using the medical staff salary structure scale,job satisfaction scale and job performance scale from February to March 2023,and structural equation modeling was used to analyze the data in terms of paths.Results:Variable pay was negatively correlated with job performance(β=-0.140,P<0.05),both fixed pay and variable pay were positively correlated with job satisfaction(β=0.338,P<0.001;β=0.546,P<0.001),and job satisfaction was positively correlated with job performance(β=0.323,P<0.001)among medical staff in public hospitals in Shenzhen.Job satisfaction was a full mediator between fixed pay and job performance,with a mediation effect value of 0.109,and it was a partial mediator between variable pay and job performance,with a mediation effect value of 0.176.Conclusion:Job satisfaction of medical staff in public hospitals in Shenzhen plays a fully mediating role between fixed pay and job performance,and it plays a partially mediating role between variable pay and job performance.Pay structure can promote job performance by enhancing job satisfaction,but increasing the share of variable pay will have a negative effect on job performance when job satisfaction is not considered.
