中小学教师成长因素与需求层次因素相关关系研究

摘要 教育管理者在不同因素条件下如何根据具体情况提升基层中小学教师教书育人能力,如何在落实工作过程中有针对性、有步骤性和有计划性地对教职人员进行能力培养意义重大。根据美国管理学家奥尔德弗的ERG理论和马斯洛的“需求层次理论”,采用Smart-PLS 3.339,对生存需求、相互关系需求和成长发展需求这三项主要因素进行构念设计,并对其进行了量化性论述。在统计结果报告中,二级变量因素,如稳定居住场所因素、决策参与因素、职业晋升因素、组织认同因素等对中小学教师的成长因素具有强关联影响。这些变量结论为学校管理者在今后的工作中结合运用奥尔德弗的ERG理论,具有一定参考意义。 How educational administrators enhance the teaching and educational capabilities of primary and secondary school teachers at the grassroots level based on specific circumstances under different factor conditions,and how they carry out targeted,step-by-step and planned capacity-building for teaching staff in the process are of great significance.Based on the“ERG Theory”proposed by the renowned American management scientist Alderfer and in combination with Maslow’s Hierarchy of Needs Theory,this paper adopts Smart-PLS 3.339 to conduct construct design and quantitative discussion on the three main factors of survival needs,interpersonal relationship needs and growth and development needs.In the statistical result report,the secondary variable factors:stable residence factors,decision-making participation factors,career promotion factors,and organizational identity factors have a strongly correlated impact on the growth factors of primary and secondary school teachers.These variable conclusions have certain reference significance for school administrators to combine and apply Alderfer’s ERG Theory in their future work.
