摘要
目的探讨护士调节焦点与组织沉默的现状,分析二者的关系,为制订减少护士组织沉默的干预措施提供参考。方法于2023年6月至8月,采用一般资料调查表、护士调节焦点量表、护士组织沉默测评问卷对陕西省4所三级甲等医院的1025名临床护士开展调查。结果护士调节焦点总分为(48.62±5.26)分,组织沉默总分为(54.12±5.38)分。调节焦点中,护士防御型焦点与组织沉默呈正相关(r=0.682,P<0.01),促进型焦点与组织沉默呈负相关(r=-0.584,P<0.01)。年龄、职称、工作年限、防御型焦点、促进型焦点是影响护士组织沉默的主要因素(P<0.01)。结论护士调节焦点处于较高水平,组织沉默处于中等水平。护理管理者可以从调节焦点层面出发,适当引导护士调节焦点的倾向性,在工作中合理减少防御型焦点,刺激促进型焦点的产生,并可通过结构授权为年轻护士提供更多机会,最大程度降低护士组织沉默水平。
Objective To explore the current situation of nurses'regulatory focus and organizational silence,and to analyze the relationship between them,so as to provide reference for formulating intervention measures to reduce nurses'organizational silence.Methods From June to August 2023,a total of 1025 clinical nurses from four tertiary Class A hospitals in Shaanxi Province were investigated by using the General Information Questionnaire,the Nurse Regulatory Focus Scale and the Nurse Organizational Silence Questionnaire.Results The total score of nurses'regulatory focus was(48.62±5.26).The total score of nurses'organizational silence was(54.12±5.38).Among nurses'regulatory focus,defensive focus was positively correlated with nurses'organizational silence(r=0.682,P<0.01).Promotive focus was negatively correlated with nurses'organizational silence(r=-0.584,P<0.01).Age,professional title,working years,defensive focus and promotive focus were the main factors affecting nurses'organizational silence(P<0.01).Conclusion The nurses'regulatory focus is at a high level.Nurses'organizational silence is at a moderate level.Nursing managers can start from the level of regulatory focus,appropriately guide nurses to adjust the tendency of focus,reasonably reduce the defensive focus in their work,stimulate the generation of promoting focus,and provide more opportunities for young nurses through structural authorization,so as to minimize the level of organizational silence of nurses.
