摘要
目的探讨组织自尊在包容型领导与临床护士工作绩效之间的中介作用。方法采用便利抽样法,选取河南省3所三甲医院的460名临床护士为研究对象,采用包容型领导量表、组织自尊量表和护士工作绩效量表对其进行调查。结果护士工作绩效量表得分为(27.44±7.98)分,包容型领导与护士组织自尊、工作绩效均呈正相关(r=0.49,P<0.01;r=0.49,P<0.01);护士组织自尊与工作绩效呈正相关(r=0.75,P<0.01)。组织自尊在包容型领导与临床护士工作绩效之间起部分中介效应,中介效应占总效应的68.42%。结论包容型领导不仅与临床护士工作绩效直接相关,还可通过组织自尊的部分中介作用对工作绩效产生间接影响。建议护理管理者在护理管理实践过程中,积极践行包容型领导的管理理念,注重对临床护士的理解、尊重和支持,从而改善临床护士对包容型领导的感知水平,提升其工作绩效。
Objective To explore the mediating role of organizational self-esteem between inclusive leadership and clinical nurses′job performance.Methods A total of 460 clinical nurses from 3 grade-A tertiary hospitals in Henan province were selected by convenience sampling method.Then,they were surveyed using the inclusive leadership scale(ILS),organizational based self-esteem scale(OBSES)and nurse job performance scale(NJPS).Results The NJPS score was(27.44±7.98)points,respectively,and the first value was positively correlated with the latter two values(r=0.49,P<0.01;r=0.49,P<0.01).Moreover,the OBSES score was positively correlated with the NJPS score(r=0.75,P<0.01).The mediating effect test showed that organizational self-esteem had a partial mediating effect between inclusive leadership and clinical nurses′job performance,accounting for 68.42%of the total effect.Conclusion Inclusive leadership is directly related to the job performance of clinical nurses,and indirectly affects it through the partial mediating effect of organizational self-esteem.It is suggested that nursing managers should actively practice the management concept of inclusive leadership,as well as understand,respect and support clinical nurses to improve their perception of inclusive leadership,then improve their job performance.
