乡村振兴背景下山东省乡村医生队伍建设现状分析

Analysis on the Construction Status of Rural Doctor Team in Shandong Under the Background of Rural Revitalization

目的通过对山东省乡村医生人才队伍现状的调研和分析,为本地基层医疗队伍的培养和发展提供依据。方法采用问卷星平台,2021年7—9月对山东省26315名乡村医生的现状进行调查。结果山东省乡村医生队伍中年龄大于41岁的占79.67%,大专及以上学历占34.49%,执业(助理)医师占19.39%,全科助理医师占31.21%,专业构成上中医学、护理学、药学等占14.48%;81.39%的乡村医生想参与在线医学课程的培训,71.06%的乡村医生想通过当地培训,提高业务能力和学历,78.17%的乡村医生认为缺乏中医技术的相关技能,86.78%的乡村医生希望对中医治疗技法进行系统学习。结论山东省乡村医生队伍面临人口老龄化挑战,存在整体素质待提升、队伍结构不合理、培训体系不完善等问题,通过加大基层卫生人才供给,创新用人机制,推行乡村全科助理医师和执业助理医师制度,拓宽学习途径、加强乡村医生培训等措施,提升乡村医生的技能水平和专业素质,助力健康乡村建设。

Objective Through the investigation and analysis of the current situation of the rural doctor in Shandong Province,it provides the basis for the training and development of the primary medical personnel in this region.Methods The current situation of 26315 rural doctors in Shandong Province was investigated by using the questionnaire star from July to September 2021.Results In Shandong Province,79.67%of rural doctors were over 41 years old,34.49%were college degree or above,19.39%were practicing(assistant)physicians,31.21%were assistant general practitioners,and 14.48%were specialized in traditional Chinese medicine,nursing and pharmacy.81.39%of rural doctors wanted to participate in the training of online medical theory courses,71.06%of rural doctors expected to improve their professional ability and educational level through local training,78.17%of rural doctors thought that there was still a lack of relevant skills of traditional Chinese medicine technology,86.78%of rural doctors hoped to systematically learn traditional Chinese medicine treatment techniques.Conclusion The team of rural doctors in Shandong Province is faced with the challenge of aging population,and there are some problems such as the overall quality to be improved,unreasonable team structure,and imperfect training system.Through measures such as increasing the supply of primary health personnel,innovating employment mechanisms,implementing the system of rural general practitioner assistant doctors and practicing assistant doctors,broadening learning channels and strengthening the training of rural doctors,it can improve the skill level and professional quality of rural doctors and help to build healthy villages.
