认知灵活性、数字领导力与企业数字化转型

摘要 企业数字化转型是管理者认知思维重塑的过程,但鲜有文献从管理认知角度研究企业数字化转型过程。本文基于高阶梯队理论,构建“认知灵活性-数字领导力-数字化转型”的分析框架,提出管理者认知灵活性是影响企业数字化转型的关键认知特征,数字领导力是管理认知灵活性影响企业数字化转型的关键路径。同时,整合特质激活理论,进一步提出组织外部IT能力是管理认知灵活性发挥影响的关键情境因素。利用企业调研数据进行实证分析发现,管理认知灵活性推动数字领导力构建进而对企业数字化转型有积极影响,外部IT能力对管理认知灵活性与数字领导力关系起着积极调节作用。本文从管理认知视角丰富了企业数字化转型研究,并为企业数字化转型提供理论指导和实践指引。 Enterprise digital transformation is a complex process that involves the cognitive reshaping of managers'thinking.However,there is a lack of literature focusing on the management cognition perspective of enterprise digital transformation.In our paper,we address this gap by utilizing the upper echelons theory to construct an analytical framework called"cognitive flexibility-digital leadership-digital transformation".We propose that managers'cognitive flexibility plays a crucial role in influencing enterprise digital transformation,and digital leadership serves as a key pathway through which cognitive flexibility impacts the transformation process.Moreover,we integrate the trait activation theory into our framework and suggest that the organization's externally-focused IT capabilities act as a contextual factor that stimulates the influence of cognitive flexibility.Through empirical analysis of survey,we have found that cognitive flexibility positively promotes the development of digital leadership,which in turn has a significant positive impact on enterprise digital transformation.Additionally,our results indicate that externally-focused IT capabilities play a positive moderating role in the relationship between cognitive flexibility and digital leadership.This research significantly enriches the understanding of enterprise digital transformation from the perspective of management cognition.By highlighting the importance of cognitive flexibility and digital leadership,and the role of externally-focused IT capabilities,our study provides both theoretical and practical guidance for organizations embarking on digital transformation initiatives.In conclusion,our findings emphasize the significance of cognitive factors and leadership in shaping successful enterprise digital transformation.With the rapid advancements in technology and the increasing digitalization of business processes,organizations must recognize the importance of cultivating cognitive flexibility among their managers and fostering digital leadership capabilities.By leveraging these cognitive capabilities and aligning them with strong IT capabilities,organizations can navigate the complexities of digital transformation and achieve sustainable competitive advantage in the digital era.This study has important theoretical and practical significance.This paper combines the higher-order theory with the cognitive perspective,and takes the lead in studying the impact of the cognitive characteristics of managers'cognitive flexibility on the digital transformation of enterprises,which provides a new direction for future research.By integrating trait activation theory,this paper examines the moderating effect of external IT capabilities and reveals the key organizational boundary conditions under which management cognitive flexibility plays a role.It provides a more comprehensive understanding for organizations to select and train managers and build capability systems to support digital transformation.This paper reveals the cognitive basis of digital leadership construction and promotes the research of strategic leadership under digital transformation.The conclusion of this paper shows that enterprises can actively recruit candidates with high cognitive flexibility to lead the digital transformation of enterprises,and attach importance to the cognitive ability building of management teams,which is extremely important for enterprises to accelerate the pace of digital transformation.At the same time,enterprises often face huge challenges and high risk of failure in digital transformation.Managers who build digital leadership are more able to lead the company to carry out digital transformation.In this process,enterprises should also pay attention to the construction and development of organizational IT capabilities.Leverage external IT capabilities to connect organizations with the external environment,fully understand external stakeholders such as markets,customers,and suppliers,and help managers better lead digital transformation.
