摘要
目的探讨护士长变革型领导力与职业认同、组织承诺的关系,为提高护士长变革型领导力提供实证依据。方法采用便利抽样法抽取泰安市中心医院134名护士长,采用横断面调查法对其进行变革型领导力、职业认同、组织承诺现况调查。结果研究对象变革型领导力评分为(93.62±9.54)分、职业认同评分为(110.48±11.00)分、组织承诺评分为(98.13±9.63)分。各变量之间均呈显著正相关(P<0.01)。护士长变革型领导力在是否接受系统领导力培训方面差异有统计学意义(P<0.01)。护士长职业认同对变革型领导力具有直接正向预测作用(r=0.182,P<0.01),对护士长的组织承诺有正向预测作用(r=1.000,P<0.01)。组织承诺对变革型领导力有正向预测作用(r=0.818,P<0.01)。职业认同可以通过组织承诺的中介效应间接影响护士长的变革型领导力,95%CI:0.477~0.732,间接效应分析效应值为0.513,Z=7.888,P<0.01。结论研究对象职业认同处于中等水平,变革型领导力得分低于同类研究。是否接受过领导力培训是护士长变革型领导力的重要影响因素。组织承诺在职业认同对变革型领导力的影响中起部分中介作用。加强护士长变革型领导力培训,提高护士长职业认同和组织承诺能有效提高护士长变革型领导力。
ObjectiveTo explore the relationship between transformational leadership,professional identity and organizational commitment of head nurses,and to provide empirical evidence for improving transformational leadership of head nurses.MethodsA total of 134 head nurses from a Grade-A hospital in Shandong Province were selected by convenience sampling method,and the status of transformational leadership,professional identity and organizational commitment were investigated by cross-sectional survey.ResultsThe total score of transformational leadership was(93.62±9.54)points,the total score of professional identity was(110.48±11.00)points and the total score of organizational commitment was(98.13±9.63)points.There was a significant positive correlation among all variables(P<0.01).There was a statistically significant difference in transformational leadership among head nurses in whether they receive systematic leadership training or not(P<0.01).The professional identity of head nurses had a direct positive prediction effect on transformational leadership(r=0.182,P<0.01),and had a positive prediction effect on organizational commitment of head nurses(r=1.000,P<0.01).Organizational commitment positively predicted transformational leadership(r=0.818,P<0.01).Occupational identity can indirectly affect the transformational leadership of head nurses through the mediating effect of organizational commitment,95%CI:0.477~0.732.The effect of indirect effect analysis was 0.513,Z=7.888,P<0.01.ConclusionsThe subjects'professional identity was at the medium level,and the score of transformational leadership was lower than that of similar studies.Whether the head nurse has received leadership training or not is an important factor affecting the transformational leadership of head nurses.Organizational commitment partially mediates the influence of professional identity on transformational leadership.Strengthening the training of head nurses'transformational leadership and improving their professional identity and organizational commitment can effectively improve their transformational leadership.
