创新奖励对知识型员工创新行为的影响——基于积极情绪的中介作用

The Effect of Innovation Reward on the Innovation Behavior of Knowledge Employees:Based on the Mediating Role of Positive Emotions

知识型员工的创新是企业创新的关键,如何对知识型员工实施创新激励也是企业关注的重点。通过引用情感事件理论和“刺激-反应”范式,以“事件-情感-行为”分析框架作为逻辑脉络,从知识型员工情感视角上出发,引入积极情绪变量,探讨不同类型创新奖励方式对知识型员工创新行为的内在作用机理。通过问卷调查对344名知识型员工数据的实证分析,结果表明:创新奖励对员工创新行为的产生具有积极影响;积极情绪与知识型员工创新行为呈显著正相关关系,且积极情绪在创新内外在奖励和知识型员工创新行为之间发挥中介作用。据此,提出企业在激励知识型员工创新时应重视奖励和员工情绪的作用。

The innovation of knowledge-based employees is the key to enterprise innovation,and how to motivate knowledge-based employees is also the focus of enterprises.By referring to affective events theory and the“stimulus-response”paradigm,the“event-emotion-behavior”analytical framework is used as the logical context of this paper.From the perspective of knowledge employees’emotions,this paper introduces positive emotional variables to explore the internal mechanism of different types of innovation rewards on knowledge employees’innovation behaviors.Through the empirical analysis of the data of 344 knowledge employees,the results show that innovation rewards have a positive impact on employees’innovative behaviors.There is a significant positive correlation between positive emotions and the innovation behavior of knowledge employees,and positive emotions play a mediating role between the internal and external rewards of innovation and the innovation behavior of knowledge employees.Accordingly,it is proposed that enterprises should pay attention to the role of rewards and employee emotions when motivating knowledge employees to innovate.
