谦卑型领导对团队知识创造的影响机制研究

摘要 党的二十大报告中指出,创新在现代化建设中具有核心地位,而知识创造正是创新的源泉和基础。基于知识创造理论和个体-环境匹配理论,研究了谦卑型领导如何通过影响团队领导的纳言行为,完成团队的知识创造。采用分层次收集问卷的方式,使用SPSS软件和MPLUS软件对提出的假设关系进行实证分析。研究结果表明,谦卑型领导通过团队领导纳言对团队知识创造具有正向影响作用,团队知识分享氛围正向调节谦卑型领导对领导纳言的积极作用。文章深化了团队知识创造的理论研究,并且为培育知识创造型团队以及领导力变革提供了实践指导。 The report of the twentieth congress points out that innovation holds a core position in modernization construction,and knowledge creation is the source and foundation of innovation.Based on the Person-Environment Fit Theory and Knowledge Creation Theory,this paper studied indirect influencing mechanism of humble leadership on team knowledge creation through leader’s endorsement and moderating effect of team knowledge sharing climate.A hierarchical questionnaire collection method was adopted,and SPSS and MPLUS software were used to make an empirical analysis of the proposed hypothesis.The research results show that humble leadership affects leader’s endorsement positively;Leader’s endorsement plays a mediating role in the relationship between humble leadership and team knowledge creation;Team knowledge sharing climate positively moderates the positive effect of humble leadership on leader’s endorsement.The research conclusion deepens the theoretical research on team knowledge creation and provides practical guidance for cultivating knowledge creation teams and leadership reform.
