摘要
目的探讨心理资本和工作激情在变革型领导对护士建言行为影响机制中的链式中介作用,为提升护士的建言行为及制订促进护士积极建言相关的干预策略提供理论依据。方法采用一般资料调查表、变革型领导问卷、心理资本问卷、工作激情量表、建言行为量表对山东省8所三级甲等医院的4052名护士进行问卷调查。结果护士变革型领导、心理资本、工作激情、建言行为得分依次为(110.31±18.39)分、(92.47±16.10)分、(71.46±14.21)分、(37.99±8.81)分,且两两之间分别呈正相关(r=0.395~0.667,P<0.01)。中介作用分析显示,变革型领导对护士建言行为的直接效应不显著,间接效应显著,变革型领导对护士建言行为的总间接效应为0.432,其中心理资本和工作激情的中介作用分别占总效应的85.87%和4.93%,两者的链式中介作用占总效应的6.05%。结论护士变革型领导、心理资本、工作激情均处于较高水平,建言行为处于中等偏上水平;心理资本和工作激情在变革型领导对护士建言行为影响机制中的链式中介作用成立。护理管理者应通过教育培训等形式积极寻求领导方式变革,在护理管理实践中贯彻变革型领导理念,并帮助护士开发心理资本、提高其工作激情,从而进一步提升护士的建言行为水平。
Objective To explore the chain mediating effect of psychological capital and work passion in the influence mechanism of transformational leadership on nurses'voice behavior,providing theoretical basis for improving nurses'voice behavior and formulating intervention strategies to promote nurses'active voice.Methods A total of 4052 nurses from 8 tertiary grade A hospitals in Shandong Province were investigated with general information questionnaire,Transformational Leadership Questionnaire,Psychological Capital Questionnaire,Passion Scale and Voice Behavior Scale.Results The scores of transformational leadership,psychological capital,work passion,and voice behavior of nurses were(110.31±18.39),(92.47±16.10),(71.46±14.21),(37.99±8.81),respectively,and there was a positive correlation between them(r=0.395~0.667,P<0.01).Mediation analysis showed that the direct effect of transformational leadership on nurses'voice behavior was not significant,while the indirect effect was significant.The total indirect effect of transformational leadership on nurses'voice behavior was 0.432,of which the mediating effect of psychological capital and work passion accounted for 85.87%and 4.93%of the total effect,respectively,and the chain mediating effect of the two accounted for 6.05%of the total effect.Conclusion Nurses'transformational leadership,psychological capital,and work passion are all at a high level,and voice behavior is at an upper-middle level.The chain mediation effect of psychological capital and work passion in the mechanism of transformational leadership on nurses'voice behavior is established.Nursing managers should actively seek leadership reform through education and training,implement the concept of transformational leadership in nursing management practice,and help nurses develop psychological capital and improve their work passion,so as to further improve the level of nurses'voice behavior.
