摘要
“双碳”目标迫使企业进行绿色转型,而员工是否有绿色行为是企业绿色转型成功的关键,所以探究员工绿色行为的实现方式及其行为背后的内在逻辑和作用机制具有重要意义。本文构建了一个有调节的中介模型,通过实证分析,探讨了绿色激励政策与员工绿色行为关系的内在机制与边界条件。结果表明:企业的绿色激励政策显著正向影响员工在工作场所中的绿色行为;员工绿色意愿在绿色激励政策与员工绿色行为之间起中介作用;领导绿色管理行为正向调节员工绿色意愿与员工绿色行为之间关系,也通过员工的绿色意愿对绿色激励政策与员工绿色行为的间接影响起正向调节作用。因此,通过此研究拓展了绿色激励政策对员工绿色行为影响的理论框架,为企业管理者利用绿色激励政策和领导强化激发员工绿色行为提供实践启示。
The“dual carbon”goals compel enterprises to undergo green transformation,and whether employees exhibit green behavior is a crucial factor in the success of corporate green transformation.Therefore,investigating the implementation methods of employee green behavior and the underlying logic and mechanisms behind their actions is significant.In this study,a moderated mediation model was con-structed to empirically analyze the underlying mechanisms and boundary conditions of the relationship between green incentive policies and employee green behavior.The results indicate that the enterprise’s green incentive policies significantly and positively influence employee green behavior in the workplace.Employee green intention acts as a mediator between green incentive policies and employee green behav-ior.Leadership green management behavior positively moderates the relationship between employee green intention and green behavior.It also plays a positive moderating role in the indirect impact of green incentive policies on employee green behavior through employee green intention.This study expands the theoretical framework of the impact of green incentive policies on employee green behavior and provides practical insights for managers to utilize green incentive policies and leadership reinforcement to stimu-late employee green behavior.
