摘要
基于压力认知激活理论构建了职场负面八卦对八卦目标员工工作重塑行为的双元影响路径,并通过对395个样本的三阶段时滞研究,检验了以下结论:(1)职场负面八卦正向影响八卦目标员工的情感反刍,情感反刍负向影响八卦目标员工的工作重塑行为,情感反刍在职场负面八卦与工作重塑行为之间起中介作用;(2)职场负面八卦正向影响八卦目标员工的问题解决沉思,问题解决沉思正向影响八卦目标员工的工作重塑行为,问题解决沉思在职场负面八卦与工作重塑行为之间起中介作用;(3)职场负面八卦和情感反刍之间的关系受到自我监控能力的负向调节,职场负面八卦和问题解决沉思之间的关系受到自我监控能力的正向调节;(4)自我监控能力调节情感反刍/问题解决沉思在职场负面八卦与工作重塑行为之间的中介作用。
Based on the Theory of Stress Cognitive Activation,this paper explains how negative gossip in the workplace affects the gossip target employees'job crafting behavior.Through a longitudinal follow-up survey of 395 employees over a period of 6 weeks,the following hypotheses are empirically supported:(1)Negative workplace gossip positively influences the affective rumination of the gossip goal;affective rumination negatively influences the job crafting behavior of the gossip goal;and the relationship between negative workplace gossip and job crafting behavior is mediated by emotional rumination;(2)Negative workplace gossip positively influences the problem-solving pondering of the gossip goal;problem-solving pondering positively influences the job crafting behavior of the gossip goal;and the relationship between negative workplace gossip and job crafting behavior is mediated by problem-solving pondering;(3)The relationship between negative workplace gossip and affective rumination is negatively moderated by self-monitoring ability,while the relationship between negative workplace gossip and problem-solving pondering is positively moderated by self-monitoring ability;(4)The mediating roles of affective rumination/problem solving pondering in the relationship between negative workplace gossip and job crafting are moderated by self-monitoring ability.
