摘要
加快实现高水准科技自立自强,是实施我国创新驱动发展战略的重要利器,员工作为全面创新的坚韧基石,在资源等受限的情景下,自主隐蔽开展的创新行为逐渐成为企业获取竞争优势的新质发力点,但就如何激发越轨创新的问题探讨却一直被弱化。本文基于资源保存理论和社会交换理论,以511位员工为调研对象,运用bootstrapping、层次回归等方法,探讨了家庭支持型主管行为对越轨创新的影响路径与边界条件。研究结果表明:家庭支持型主管行为能够显著提升员工越轨创新;机制研究表明,家庭支持型主管行为促动变革责任感跃升,从而带动员工越轨创新;边界条件分析可得,外部学习能力对变革责任感的中介作用产生正向调节效应,即员工外部学习能力越高,家庭支持型主管行为通过变革责任感对越轨创新的影响越强。研究结论有效揭示出员工越轨创新的触发机制,为企业管理者正确认知和引导干预员工越轨创新提供新方案。
Accelerating the achievement of high-level technological self-reliance and self-improvement is an important tool for implementing China’s innovation driven development strategy.Employees,as the resilient cornerstone of comprehensive innovation,have gradually become a new driving force for enterprises to gain competitive advantages through independent and covert innovative behavior in situations where resources are limited.However,the exploration of how to stimulate deviant innovation has been weakened.This article is based on the theories of resource conservation and social exchange,with 511 employees as research subjects.Using methods such as bootstrapping and hierarchical regression,it explores the impact path and boundary conditions of family supportive supervisor behavior on deviant innovation.The research results indicate that family supportive supervisory behavior can significantly enhance employees’deviant innovation;Mechanism research shows that family supportive supervisory behavior promotes a sense of responsibility for change,thereby driving employees to engage in deviant innovation;Boundary condition analysis shows that external learning ability has a positive moderating effect on the mediating role of change responsibility,that is,the higher the external learning ability of employees,the stronger the impact of family supportive supervisor behavior on deviant innovation through change responsibility.The research conclusion effectively reveals the triggering mechanism of employee deviant innovation,providing new solutions for enterprise managers to correctly understand and guide intervention in employee deviant innovation.
